    Your leadership team just got some brutal survey feedback and now wants to "stop all this surveying nonsense." Sound familiar? Here's the thing: When feedback stings, the instinct is to shut down the channel. But that's like unplugging the smoke detector because you don't like the beeping. The real issue (most often) isn't the feedback—it's that your leaders weren't prepared to handle it constructively. Here's how to fix this without killing your feedback culture: Only ask what you're willing to act on. If there's absolutely no willingness to change regardless of feedback, don't ask about it. For example, if raises are not happening due to budget constraints, don't ask employees if they want them. You're just creating false hope and inevitable disappointment. Create structured feedback channels with guardrails. Set up something like a Lattice Q&A board with clear submission standards: questions must be business-focused, assume positive intent, and be constructive rather than personal attacks. Have pre-written responses for why questions get deleted and a resubmission process. Equip leaders to handle tough, but fair, feedback. Leaders signed up for roles where they'll face heightened emotions and difficult conversations. Help them build emotional regulation skills through in-house or outsourced management training, referrals to executive coaching, and healthcare options that support access to mental health therapy. Be selective about whose opinions you let affect your decisions and emotional state. Pay attention to constructive feedback from people with positive intent showing up day in and day out to do similar or related, important work. And, let it be okay to ignore the opinions of anonymous dissenters who are not engaging in conversations on how to improve the situation or who have little to no context on similar challenges. Don't let one bad survey experience kill your entire feedback infrastructure. I've seen companies go silent for months or years after tough feedback, only to face bigger culture crises later because issues went underground. Leaders have a right to a harassment-free workplace, but they also choose roles that require engaging with difficult emotions and perspectives.     From rising through the ranks in investment banking to coaching future leaders, I know feedback is the secret to success. In my 25+ years, I’ve seen how timely, well-asked feedback can unlock promotions, raises and career growth —don’t wait to ask. 1 - Ask for feedback in a timely manner - as soon after the event (eg presentation, meeting, research paper, sales pitch, etc.) as possible. ⭐ Avoid waiting too long to ask, as memories can fade over time. ⭐ Choose a time when the person can focus on your request - scheduling 1x1 time, go for a coffee, etc. - strive for an environment with few distractions. ⭐ Give the person a heads-up that you’ll be asking for their feedback, so they have time to prepare. 2 - Ask someone who you TRUST and will be honest and forthcoming ⭐ Be careful not to be tempted to ask people who you know will provide positive feedback. (Personally, I like to ask a pessimist/glass is half empty personality). 3 - Be CLEAR and SPECIFIC on what you want feedback on ⭐ EXAMPLE - Don't say "How Am I Doing?". Be more specific and say "Can you provide feedback on how I at the sales pitch with Client ABC" 4 - Ask for EXAMPLES ⭐ EXAMPLE - "When you say I sounded nervous during the pitch, what specifically did you observe? Was it my body language, the way I spoke, the pace of my speaking, etc.?" 5 - Be OPEN and receptive to the feedback and do not get defensive ⭐ If you are defensive, you can discourage the person giving you honest feedback (or any feedback at all) ⭐ Realize that PERCEPTION IS REALITY. If the person provided feedback that you do not agree with, realize it is their reality (and likely others as well). 6 - Put an ACTION PLAN in place to address the feedback. ⭐ Ask the person providing feedback for their views on steps you can take to improve. Be grateful and thank the person who provided you feedback and ask them if you can follow up with them in a few weeks time to see if they have seen improvement.     Underrated leadership lesson: Be radically transparent. Feedback shouldn't happen just once a year. It should be a daily, continuous loop. During my 10 years at Bridgewater, I received 12,385 pieces of feedback. And, it wasn't just reserved for formal reviews. Feedback was given LIVE throughout the day. In the middle of a presentation? Feedback. Right after answering a question? Feedback. Truthfully, as an employee, I didn't always love it. But I valued it. After all, they're called blind spots for a reason. This was all the result of one key principle: Radical transparency. A system that integrates candid feedback into daily work life, Allowing employees to constantly assess and be assessed. Here's why it works: ✅ Good thinking and behavior increase ↳ Processes improve when logic is analyzed in real time. ✅ High standards are maintained  ↳ Problems get fixed faster when everything is visible. ✅ No more workplace hierarchies ↳ Continuous improvement happens when everyone is accountable. It's a principle that didn't just change my resilience to feedback. It completely transformed my leadership as a whole. So managers, Consider implementing radical transparency for these 7 reasons: 1. Faster problem-solving ↳ Small issues are easier to fix than big ones. 2. Openness saves time ↳ Less time wasted on gossip and tracking information. 3. Accelerated learning  ↳ Teams grow faster when they understand each other’s thinking. 4. Long-term success ↳ Ongoing feedback improves leadership and the organization. 5. Building an idea of meritocracy ↳ Transparency builds trust and rewards good ideas. 6. Reduced workplace inefficiencies ↳ Open communication cuts wasted time and confusion. 7. Proactive issue resolution ↳ Fixing small problems early prevents bigger ones.
